Finding Your Voice: The Mask of Leadership



In leadership, many women find themselves wearing masks—adopting personas that

conform to external expectations rather than embracing their true selves. Whether it’s to avoid judgment, fit into corporate cultures, or keep the peace, these masks become barriers between who they are and who they aspire to be. The need to blend in often outweighs the desire to stand out. For women who have spent years working in male-dominated industries or managing teams where being assertive can be seen as overbearing, the mask becomes second nature.



But the mask, while protective, can also be limiting.



The Impact of the Mask on Leadership


When we talk about leadership, we often speak about traits like strength, resilience, decisiveness, and confidence. However, for many women, embracing these traits openly can feel risky. Being too assertive might be met with criticism. Showing vulnerability can be interpreted as weakness. These conflicting messages lead women to adopt a leadership style that is not fully aligned with their authentic selves.


The result? Burnout, dissatisfaction, and a loss of purpose. Wearing the mask day in and day out leaves many women feeling disconnected from themselves and their work. They know they are capable of more but feel held back, not just by external limitations but by the internal ones they’ve developed over time.


How the Mask Hinders Your Voice


The mask doesn’t just impact how others see you; it affects how you see yourself. When you’re constantly editing your words, behavior, and even your emotions to fit a mold, you suppress your natural instincts. This suppression causes:


1. Self-doubt: When you’re not leading authentically, you start questioning your decisions, wondering if you’re truly capable.


2. Fear of failure: You fear making mistakes because it might shatter the image you’ve worked so hard to maintain.


3. Loss of creativity: Without the freedom to lead in your own way, creativity becomes stifled. The pressure to conform overrides innovation.


4. Exhaustion: Wearing a mask every day is emotionally and mentally draining. It takes energy to constantly monitor and adjust how you present yourself.


This is where the importance of finding your voice comes into play.


Removing the Mask and Finding Your Voice


True leadership doesn’t come from playing a role. It comes from within, from knowing who you are, what you stand for, and having the confidence to express it. Finding your voice in leadership means dropping the mask and showing up as the real you. It means embracing your unique perspective, strengths, and even vulnerabilities.


Here are a few steps to start this journey:


1. Acknowledge the mask: The first step is recognizing that you’re wearing a mask. What are the situations where you feel the need to conform? Is it in meetings? When you’re leading a project? When dealing with difficult conversations? Once you identify where the mask shows up, you can start working on why you feel the need to wear it.


2. Embrace vulnerability: Authentic leadership requires vulnerability. This doesn’t mean oversharing or being emotional at every turn, but rather being willing to admit mistakes, ask for help, and share your challenges. Vulnerability is not a weakness; it’s a powerful leadership tool that creates trust and connection with your team.


3. Set boundaries: Part of finding your voice is being clear about what you will and won’t accept. Setting healthy boundaries shows that you respect yourself, your time, and your values. This not only helps you stay aligned with your authentic self but also sets an example for others to follow.


4. Speak up: One of the most direct ways to remove the mask is by speaking up. If you’ve been holding back your opinions, ideas, or feedback, start finding ways to voice them. This doesn’t mean speaking for the sake of it but choosing moments where your perspective can add value. Over time, you’ll find that the more you speak up, the more natural it feels.


5. Build confidence in your decisions: Trust your gut. Every leader makes mistakes, but if you constantly second-guess yourself, you’ll never feel empowered. Start small by making decisions where you take full ownership, and gradually, you’ll feel more confident in your ability to lead without relying on external validation.



The Freedom of Leadership Without the Mask

When you find your voice, you free yourself from the weight of trying to be something you’re not. Authentic leadership doesn’t mean perfection. It means showing up fully, embracing your strengths and weaknesses, and leading from a place of self-awareness.


Women who shed the mask of leadership often report feeling lighter, more energized, and more connected to their work. They are able to build deeper relationships with their teams and create environments where others feel safe to show up as themselves. This ripple effect not only benefits the leader but everyone around them.
